Skill management is at the top of the agenda for many HR leaders—and yet, getting started often stumbles on the same question: Where do I start?
At the recent alliantis HR Roundtable on Skill Management & Competency Development, we discussed exactly that. The event brought together HR leaders from various industries and companies of all sizes. The discussion revealed that the barriers to entry are lower today than ever before. That’s because AI makes it possible to implement skill management more quickly, more effectively, and more sustainably than many expect.
Starting from scratch—and still getting there
The most common misconception: You have to develop the perfect competency model before you can launch skill management in your organization.
Practice shows the opposite is true. Those who start small, stay focused, and prioritize carefully reach their goal faster—and in the process lay a foundation that truly holds up.
A particular highlight of the roundtable was the case study presented by the Bavarian Medical Service: from the initial situation through department-specific workshops to the finished competency compass.
The key insight behind this: A few, clearly defined core skills with concrete characteristics are more valuable than an overly complex model that no one actually uses in practice.

Skill library, custom skills, or both?
Cornerstone (CSOD) offers a comprehensive skills library. But when is it worth developing your own skills in addition to that?
The answer depends on the context. For many companies, a combination makes sense:
- The skill library provides a solid and interoperable foundation.
- Custom skills fill in the gaps in areas where the company’s business model has specific requirements.
AI-Powered Skill Tagging
One of the most exciting topics was the question: How does AI identify the skills employees possess, and how can these be meaningfully linked to learning opportunities?
AI-powered skill tagging makes it possible to build competency profiles more efficiently and assign training more effectively. As a result, learning opportunities can be better aligned with employees’ actual competencies and development needs.
The prerequisite for this is clean and as complete as possible data in the user profile. Only when the relevant information is reliably maintained can AI fully realize its potential for skill recognition and tailored learning recommendations.
Governance & Scaling: Start Small, Grow Sustainably
Skill management is not a one-time project. By defining clear responsibilities from the outset, involving the works council early on, and actively engaging employees, you lay the foundation for a structure that can grow with the company. The key here is not to do everything at once, but to proceed step by step.
Skill Management Has a Multi-Faceted Impact
As the discussion has made clear, skill management is notan isolatedHR issue. It connects various areas of activity into a consistent system—from recruiting and succession planning to talent development and learning.
A solid skills base creates added value on multiple levels:
- Skills become more transparent.
- Development needs can be identified more precisely.
- Learning opportunities can be tailored more effectively.
- Recruiting and internal hiring decisions are aligned more closely with the skills that are actually needed.
- Strategic workforce planning and day-to-day HR operations become more closely aligned.
Those who lay a solid foundation early on will benefit in the long run—both in strategic management and in day-to-day HR operations.
